The Psychology of Change and Uncertainty

Uncertainty is a powerful psychological stressor. Our brains are wired to seek predictability and control, and when these are threatened, it can trigger a threat response, leading to anxiety, fear, and resistance. In an organisational context, this manifests as reduced productivity, increased conflict, resistance to change, and higher turnover.

Effective leadership during times of change is about managing this psychological response and creating a sense of stability and purpose amidst the chaos. Understanding the neuroscience of stress is the first step toward leading your team through it.

The 3 C's of Change Leadership

1. Communicate with Clarity and Candour

  • Transparent: Be as open and honest as you can about what you know, what you don't know, and what you're doing to find out.

2. Create Stability and Psychological Safety

While the external environment may be unstable, you can create a sense of stability and psychological safety within your team. Maintain routines wherever possible—regular team meetings, one-on-ones, weekly check-ins. Remind your team of the organisation's core mission, values, and strengths that remain constant.

3. Empower Action and Control

Uncertainty can make people feel powerless. Counteract this by giving them a sense of agency:

  • Focus on short-term wins: Break down large, ambiguous goals into small, achievable tasks. Celebrating these small wins builds momentum.
  • Involve your team in the solution: Instead of imposing a top-down solution, involve your team in figuring out how to navigate the change. This builds ownership.
  • Clarify roles and responsibilities: In times of change, roles can become ambiguous. Take time to clarify who is responsible for what.

The Change Curve

The Change Curve, based on the work of psychiatrist Elisabeth Kübler-Ross, provides a useful model for understanding the emotional journey during times of change:

  • Shock and Denial: Initial disbelief and resistance.
  • Anger and Frustration: Blame and resentment as the reality sets in.
  • Depression and Detachment: A low point of morale and motivation.
  • Acceptance and Exploration: Beginning to accept the change and explore new possibilities.
  • Integration and Commitment: Embracing the new reality and committing to the path forward.

As a leader, your role is to recognise where your team members are on this curve and provide appropriate support at each stage. In the early stages, focus on communication and empathy. In later stages, shift to empowerment and co-creation.
